| 01 | Experiences should now be thought of as company assets—especially in HR. For today’s job seekers, a company’s career site is usually the first impression they have of that brand. An engaging, intuitive experience can drive more interest and applies. Conversely, a broken experience can drastically decrease an employer’s chances of attracting quality talent.
The candidate experience is only the beginning of the talent lifecycle. When a candidate becomes an employee, the employee experience becomes vital to whether they're engaged and productive—which is integral to retaining internal talent.
For successful company growth, companies need to optimize each of their talent experiences—a holistic approach we call Talent Experience Management. But it all starts with the candidate.

To help illuminate the most important elements in career site design and where companies can improve, we audited the digital candidate experiences of the Fortune 500 in three areas: attraction, engagement, and conversion. By viewing the strengths and weaknesses across hundreds of companies, HR professionals can gain valuable insights, as well as best practices to increase applications and talent pools.
What is Talent Experience Management?Talent Experience Management is a holistic approach that connects every interaction across candidates, recruiters, employees, and management. This means candidates find the right jobs faster, recruiters are more productive, employees are able to evolve, and management gets the insights they need.

In the US, the unemployment rate has wavered only slightly in the past year between 3.5 and 4.0 percent.1 In the European Union, it’s at its lowest—6.3 percent.2 So what does that mean for HR? About the Audit
The purpose of this audit is to provide an objective evaluation of the current state of the candidate experience across Fortune 500 companies. The analysis was conducted based on the performance of each organization’s career site, application process, and communication to candidates post-apply within three components: attraction, engagement, and conversion.
While this research highlights areas that need improvement, it is also meant to inspire all companies to boost talent acquisition by strengthening the candidate experience.
Every year, organizations strive to keep their talent acquisition strategy and career site up to date to meet the evolving expectations of candidates. Career sites must be robust and compelling, and the recruitment strategy should effectively attract, engage, and convert job seekers. If companies miss the mark, those quality candidates end up working for their competitors.

Audit Methodology
To conduct the audit, we appraised the digital candidate experiences of the Fortune 500 companies9 from May to September 2019 based on the following three categories:
ATTRACTIONHow well does the career site drive traffic to relevant job openings? Subcomponents of this category include landing pages, navigation, social profile integration, page load time, job distribution, and SEO.
ENGAGEMENTIs the candidate spending an optimal amount of time on the career site? Subcomponents of this category include job descriptions, video and blog content, employer value proposition, surveys, and employee reviews.
CONVERSIONWhat does the job application process entail? Subcomponents of this category include length of apply, user support and error prevention, apply options (manual, social, and cloud), and post-application communication.
ARTIFICIAL INTELLIGENCE (AI)Are companies using AI efficiently? This additional audit was based on data from the Attraction, Engagement, and Conversion categories, including social login and apply, job search functionality, personalization, chatbot performance, and dynamic content.

Audit Score Distinctions
Every company reviewed in the audit received a score for Attraction, Engagement, and Conversion, as well as an overall score for its entire candidate experience. They also received a separate score for AI. After accumulating their scores, companies were then ranked as follows:
Phenomenal (75+)Organizations with scores of 75 or more place exceptional emphasis on their candidate experience. These employers exemplify what it means to attract, engage, and convert active and passive job seekers alike.
Acceptable (60-74)Organizations with scores between 60-74 implement many of the best recruitment practices. However, employers who fall within this range have opportunities to enhance their career site to improve the candidate experience.
Unsatisfactory (50-59)Organizations with scores between 50-59 lack significant career site features and functionalities. Employers should take a holistic look at their career site.
Poor (0-49)Organizations with scores between 0-49 must take radical action to improve their digital candidate experiences. These employers lack strong career site features that contribute to a negative experience.

What’s New Since Last Year?
In addition to exposing the current state of candidate experience, the report also evaluates how artificial intelligence (AI) technology is incorporated on career sites. With 37% of organizations implementing AI10, the goal was to analyze the extent to which talent acquisition utilizes automated technology.
For this edition of the report, we also:
Weighted personalization scores on a more granular level. Tailoring the candidate experience is no longer an option; it’s a necessity for career sites today.
Measured chatbots within the engagement category. Businesses have increased adoption of chatbots on their career sites, engaging and converting job seekers 24/7.
Audited the career site of the highest revenue-generating subsidiary. This helped organizations that have a parent holding company, but lack their own career site.

Maintaining an active candidate pipeline is critical for every talent team. The Fortune 500 is going beyond traditional job boards and expanding the search for best-fit candidates to social networking sites such as LinkedIn and Twitter. Engaging on multiple social platforms has numerous benefits to recruiters: not only does it allow them to tap into broader networks, they can target A+ candidates more efficiently. Social advertising opportunities—particularly those on LinkedIn—also allow talent teams to boost the promotion of hard-to-fill roles.

Personalization during the job search and application process is essential to a great candidate experience.
Career sites that feature social login—or the ability to connect to a social media profile—use AI to instantly create a tailored job search experience. Once a candidate logs in to their LinkedIn account, for example, information from their profile is used to deliver relevant jobs. This expedites the job search process, connecting candidates with the right roles faster—including ones they might have otherwise missed.

A responsive and mobile-friendly website increases traffic and engagement, which can also positively impact application rates. While optimized career sites have become a standard element of the candidate experience, 9% of the Fortune 500 companies still fail to deliver this experience and risk losing top talent.

Search Functionality
A candidate’s ability to find the right job depends on the career site’s ability to deliver the correct, relevant job results. But having a search bar on a career site is insufficient—it must be intelligent enough to understand the intent and context of a candidate’s inquiry, as well as the relationship between words. Also known as semantic search, this type of search functionality seeks to understand language the same way a human would. For example, if a job seeker searches for “RN” positions, semantic search ensures all jobs with the word “Nurse” display, even if the title does not include “RN”.
When looking for the right technology to support a career site, consider whether or not it has search capabilities—and evaluate how well it works.

Employers that do not provide customized candidate experiences risk losing top talent to their competitors.

To boost applications, recruiters and hiring managers should write job descriptions that are concise, easy to understand, and set clear expectations. At a minimum, requisitions should include at least three job responsibilities and three required qualifications. Ultimately, they should paint an accurate picture of what a day in the life at a company will look like. If it seems like the right opportunity, candidates will be more motivated to apply. In the end, job seekers can easily find best-fit positions, improving the quality of a company’s talent pool.

Video content is king. It grabs viewers’ attention and keeps job seekers on career sites longer. Plus, it allows employers to visually convey what their organization is all about. Some talent teams create videos that represent a company’s culture and what it’s like to work in various departments. Others have even started replacing job descriptions altogether with videos featuring employees discussing the responsibilities and requirements for specific roles. However, many companies are not there yet: More than half of the Fortune 500 career sites have no (or very limited) video content. When video content is present, it is often buried under many pages and text.

Candidate profiles on career sites empower job seekers to personalize their own experiences. By adding their desired field of work, skills, and employment history, candidates receive tailored job recommendations based on their information. This not only reduces the time it takes to find the right role, it also increases the likelihood that they will complete an application. However, most of the Fortune 500 are not utilizing this technology as a way to improve the candidate experience.

Candidates expect complete transparency throughout the application process. Any point of friction can frustrate job seekers, and drive them to abandon the application altogether. If a candidate incorrectly fills out an online application and receives an error, they want to know exactly how they can fix it. Not only does this make it easier to apply, it can reduce the time it takes to complete an application.

Similar to social login, social apply uses information from an applicant’s social media profile to automatically complete a job application. This feature makes applying effortless, often reducing the process to a single click and minimizing candidate drop-off rates. However, more than half of Fortune 500 career sites do not include this capability. Among those that do have social apply, 10% are not parsing this information into the application. The more details a candidate must provide in an application, the more likely it is they will abandon the application altogether.

Applicant Communication
The candidate experience does not end after an application is submitted—candidates expect to hear from companies throughout the entire process. Although most of the Fortune 500 send confirmation updates to candidates when they receive an application, the communication often ends there. Instead, talent teams should strive to actively keep job seekers up to date on their application status, such as sending an automated email when their resume is reviewed and when they are rejected. Any communication—even the negative—is better than none at all.
